Our Research

Written after twenty years of Pacific Integral's programs — more than 100 residential retreats and virtual courses involving over 1,000 people on three continents — this chapter is the most current articulation of the organisation's approach to leadership. Fitch and Lynam ground it in what they call awakened wholeness: the confluence of the ascending path of awakening, which sees through the mind's tendency to reify its own constructions, and the descending path of embracing and enlightening all that is. They explicitly rename what they earlier called causal leadership as emergent leadership or leading through emergence, describe the transpersonal states and stages that support it, and set out the practices — embodiment, relational agility, shadow work, ethical maturity — that make expanded awareness liveable and enactable.

Lynam, Fitch, Androsoff and Wood set out the I/We model, a framework distilled from sixteen years of practice and research in the Generating Transformative Change program. The model describes how individuals and collectives form and in-form one another through a four-phase cycle of becoming — Differentiation, Embodiment, Integration and Enactment — with each phase carrying its own characteristic transitional disorientation. Distinct from but integrating O'Fallon's STAGES model, the framework focuses on the fourth- and fifth-person perspective stages and on the development of what the authors call "subtle community": a collective capacity founded in contextual and systemic understanding, personal self-awareness, interpersonal differentiation and skill, and eventually access to transpersonal states and stages.

Lynam, Fitch and O'Fallon present findings from fifteen years of designing and facilitating Generating Transformative Change, focusing on one developmental transition in particular: the movement from Strategist (4.5) to Construct Aware (5.0), the threshold into post-autonomous or MetAware territory. They situate the work in the adult development research literature — including its acknowledged limitations around sample size and post-conventional range — describe the application of O'Fallon's STAGES model to program design, and set out the practices and processes that support the transition. The chapter closes with principles for working developmentally with leaders, the pitfalls and challenges practitioners encounter, and the ethical perspectives that guide the work.

Fitch and Lynam describe fourteen years of working with Theory U inside Pacific Integral's Generating Transformative Change program, and the redesign that came from taking it seriously as more than a process model. Their move is to hold Theory U interpenetratively: the left, bottom and right sides of the U are enacted sequentially over a nine-month arc and are always co-present and co-evolving in any moment. Held this way, Theory U informs and is informed by the other frameworks in the program — STAGES, integral theory, integral polarity practice, dialogue, shadow work — rather than sitting alongside them. The chapter documents the evolution of the design, the questions the U provoked, the practices that emerged, and the paradoxes of facilitating a process one is inescapably inside of.

Fitch draws on more than ten years of Pacific Integral's work with over 200 participants to describe integral transformative we-spaces — the collective containers at the heart of the Generating Transformative Change program. His central move is developmental: our conception of "we" is not fixed, but evolves through six distinct person perspectives, from the concrete We of groups and rules, through the subtle We of contexts and paradigms, to a causal We in which the collective is the Kosmos itself. Each shift changes what a group is for, what it can hold, and what practice within it looks like. The chapter reports lessons learned — including where the field's dominant frameworks reached their limits — and offers key practices for we-space development.

Drawing on ten years of longitudinal research with nearly 200 participants in Pacific Integral's Generating Transformative Change program, Ramirez, Fitch and O'Fallon name and describe a form of leadership arising at the later, causal stages of adult development. Building on O'Fallon's mapping of concrete, subtle and causal tiers of consciousness, they argue that when a leader's sense of "I" shifts from the constructed self to ever-present awareness, leadership stops being something a person does to a group and becomes something that moves through individuals and collectives together. The paper describes the four causal stages — Construct Aware, Transpersonal, Universal, Illumined — examines the disorientation of the transition into them, and considers what this form of leadership might make possible at a civilisational scale.
